Building Organisation Design Capability That Lasts
For one global financial services organisation, that demand had begun to outstrip the capacity of its Organisation Design Centre of Expertise.
HR Business Partners and HR Consultants were increasingly expected to support restructures, operating model redesign and workforce transformation across the business. Yet capability was inconsistent, and many relied heavily on a small team of specialists to lead complex design work.
The organisation recognised that this approach was no longer sustainable.
The objective wasn’t simply to deliver more Organisation Design projects.
It was to build an internal capability that would enable HR professionals to lead high-quality Organisation Design themselves.
AS ORGANISATIONS FACE INCREASING LEVELS OF CHANGE, DEMAND FOR ORGANISATION DESIGN EXPERTISE CONTINUES TO GROW
MOVING BEYOND TRADITIONAL TRAINING
Rather than creating a classroom-based learning programme, I designed a capability journey built around the organisation’s own methodology, governance and real business challenges.
The principle was simple.
People develop Organisation Design capability by doing Organisation Design, not by learning theory alone.
Over six months, the programme combined face-to-face workshops across the UK and Ireland with virtual learning for colleagues based in India, creating a consistent global approach while recognising the needs of an international HR community.
Everything participants learned was immediately applicable to their day-to-day roles.
Instead of generic case studies, they worked through real organisational challenges.
Instead of hypothetical exercises, they practised diagnosing business problems, designing future operating models and facilitating evidence-based design conversations.
The aim was not simply to increase knowledge.
It was to build confidence.
EMBEDDING CAPABILITY ACROSS THE HR FUNCTION
The programme was designed to leave a lasting legacy.
Participants learned how to:
-
Diagnose organisational issues using evidence rather than assumptions;
-
Apply a consistent Organisation Design methodology;
-
Facilitate design discussions with senior business leaders;
-
Develop future operating models aligned to business strategy;
-
Make organisational decisions based on capability and outcomes rather than organisational hierarchy.
To reinforce learning, participants completed a formal assessment at the end of the programme, ensuring capability could be demonstrated rather than assumed.
This created a common standard across the HR community and helped establish Organisation Design as a recognised professional discipline within the organisation.
FROM LEARNING TO APPLICATION
The real measure of success came after the programme had finished.
Rather than returning to the Organisation Design team for support, HR Business Partners began applying the methodology within their own business areas.
Using a shared approach, they went on to support restructures, operating model redesigns and workforce transformation initiatives across multiple business units.
This significantly reduced reliance on specialist practitioners while improving the consistency and quality of organisational design decisions throughout the organisation.
The Organisation Design Centre of Expertise was able to focus its expertise where it created the greatest value, supporting the organisation’s most complex and strategically significant transformation programmes.
OUTCOMES
The programme created a sustainable Organisation Design capability embedded across the wider HR function.
Key outcomes included:
-
Approximately 100 HR Business Partners and HR Consultants trained across the UK, Ireland and India.
-
A consistent Organisation Design methodology adopted across the HR community.
-
A formal capability assessment, with 80% of participants achieving the required pass mark on their first attempt.
-
Increased confidence among HR Business Partners to lead Organisation Design activity independently.
-
Reduced dependency on the Organisation Design Centre of Expertise for routine Organisation Design support.
-
Greater organisational capacity to deliver transformation at scale through a network of capable HR practitioners.
PERHAPS THE MOST VALUABLE OUTCOME WAS NOT THE NUMBER OF PEOPLE TRAINED, BUT WHAT HAPPENED AFTERWARDS.
The organisation no longer relied on a small group of specialists to solve every Organisation Design challenge.
Instead, it had developed a community of HR professionals equipped to facilitate evidence-based design conversations, challenge organisational thinking and lead transformation within their own business areas.
That capability continues to deliver value long after the programme itself concluded, demonstrating that successful Organisation Design is not just about designing better organisations, but about building the capability to keep improving them.
